A 4,000-response pulse survey should not require a reading committee.

Most employee listening programs produce far more text than any HR team can process. A quarterly pulse survey at a 600-person company generates 400-800 open-ended comments. The standard approach, keyword tallying or manual theming by an analyst, flattens what those comments say. "Management" appears 87 times, but whether that means clarity, trust, or workload depends on reading the sentences, not counting the word.

People analytics teams spend days in spreadsheets reaching conclusions that reflect who wrote most, not who is most affected. Each theme is scored by which respondent groups, broken down by role, department, and tenure, cluster around it most densely.
